Building a team

How do you guys go about building a tournament (all-star) team for the younger (12U) levels? I'm not talking about the tryout process or # of players, but rather setting up the roster.

Let's face it, 90% of those kids pitch and play SS on their house teams, but now are asked to learn the OF or 3B or whatever. Do you think that it would be best to slot kids into 1 position and work with that, maybe only using your top 3 pitchers? Or do you have a kid play 3B while your #1 SS is on the mound and then switch around when he returns to the field? You'll probably have 6-7 kids who throw strikes, but how deep do you want to go with pitchers and take away development time at the other positions? It's tough to use 6 or 7 kids on the mound in a tournament and then that leads to all type of switching positions. How do you sell a kid who's the #1 guy on his team that now he's your 3B, won't pitch and bats 8th on the tournament team? Any tips for establishing unity and team spirit with a bunch of 12 y/o all-stars when each of them thinks he's McGwire and Sosa rolled into one? Do you establish captains or simply rotate? I have my ides, but I'd like to hear others, especially the guys with older sons who've been through the "wars".

I was swayed into a roster size of 12-13 for this type of team-does that still seem to be right? What about pitchers positions when not on the hill? Our #'s 3 and 4 hitters are also our #1 SS/RF and #1 & 2 pitchers.
